“海归”高管回流与企业社会责任绩效改善——基于文化趋同视角的实证研究

近年来国家引智计划吸引了大批海外优秀人才回国(来华)工作,其实际效果到底如何?这是学术界和政策部门共同关注的话题。不同于传统的"海归"技术外溢效应研究,本文重点从文化趋同视角考察"海归"高管对本土企业社会责任的促进作用。基于A股上市公司的实证结果表明,"海归"高管有利于借由文化导入实现本土与西方企业之间的伦理价值趋同,进而促进本土企业CSR行动。具体来讲,当公司高管团队存在"海归"成员时,企业CSR绩效显著更好;高管团队中"海归"比例越高,企业CSR绩效显著越好;相对于普通高管,CEO和董事长"海归经历"对CSR绩效的促进作用更大。我们还发现,良好的制度环境是实现"海归"高管决策文化趋同的重要条件。企业所在地区制度环境越完善,"海归"高管促进CSR绩效的积极效果越明显。本研究从文化趋同视角拓展了对"海归"高管回流价值和企业社会责任决定因素的理论认知,也从微观企业层面为合理评估国家公派留学、高端引智计划等政策效果提供了一个新视角。

  • With the enhancement of overall national strength, the implementation of national intelligence introduction programs and special talent support policies in recent years has attracted a large number of overseas talents returning to China. How to evaluate the national intelligence introduction programs and special talent support policies is concerned by both academic scholars and public officials.Different from macroscopic literature which usually discusses the technology spillover effect of"returnees" on the whole social and economic development, this paper focuses on the micro level of cultural convergence from the perspectives of upper echelons and behavior consistency theories to explore the role of returnee executives on corporate social responsibility. Empirical results based on Ashare listed companies show that returnee executives are conducive to the introduction of overseas advanced management concepts and management culture through culture to achieve the convergence of ethical values between local and western enterprises, and then promote CSR activities of local enterprises. Concretely speaking, CSR performance of firms with returnee executives is significantly better than those of firms without returnee executives. We also find that, good institutional environment is very important to reach the effect of cultural convergence, that is to say, with the improvement of external institutions, the positive effect of returnee executives on CSR engagement becomes more manifested. This paper extends our understanding of the real value of returnee executives and the determinants of corporate social responsibility, and also provides a new method for evaluating the policy effects of government-funded studying abroad and high-level talent recruitment programs.
